L'autisme a traditionnellement été conceptualisé en termes de déficits, les différences par rapport à la cognition non autistique étant principalement considérées comme des altérations. Cependant, des données émergentes suggèrent que ces différences peuvent être comprises comme des variations du traitement cognitif et perceptif pouvant conférer à la fois des forces et des difficultés, selon le contexte. Cet article synthétise les recherches empiriques issues de la psychologie, des sciences cognitives et des neurosciences examinant les différences dans le traitement cognitif, la susceptibilité aux biais cognitifs et à l'influence sociale, ainsi que leurs implications pour le fonctionnement organisationnel. Nous proposons un cadre intégratif et multiniveau reliant les différences dans l'organisation neuronale à des mécanismes cognitifs plausibles et, à leur tour, aux comportements dans des contextes organisationnels. Il est important de noter que les différences neurocognitives ne déterminent pas directement les résultats au travail. Elles représentent plutôt un niveau d'explication des différences dans le traitement de l'information et le comportement, tandis que les environnements organisationnels et interpersonnels influencent substantiellement le fait que ces différences deviennent des forces, des contraintes ou des sources d'exclusion. Nous identifions des conditions limites et des compromis impliquant les exigences des tâches, l'interdépendance sociale, les normes de communication, les environnements sensoriels, la stigmatisation, ainsi que les dynamiques d'équipe et organisationnelles, qui façonnent l'expression et les conséquences des différences neurocognitives. Nous élaborons des propositions pour orienter la recherche empirique tout en distinguant les données établies aux niveaux neuronal, cognitif, comportemental et organisationnel. Plutôt que de caractériser la cognition autistique comme intrinsèquement déficiente ou avantageuse, nous soutenons que sa portée organisationnelle émerge de l'interaction entre les caractéristiques neurocognitives et les environnements de travail. Créer des lieux de travail dans lesquels les employés autistes peuvent s'épanouir exige donc de prêter attention aux conditions organisationnelles et interpersonnelles qui permettent aux différences neurocognitives de contribuer à une participation significative et au fonctionnement organisationnel.
